Clinical leadership – a study of clinical leadership and related leadership models in a Norwegian hospital

Vitenskapelig sammendrag

Healthcare organizations have been characterized by a decoupling and significant tension between the top management level and the clinical management level. New leadership structures have been implemented in order to bridge the gap between the different logics at these levels of the organization. A new middle management level of leaders has also emerged in most hospitals in the past 10 years. Whether the new leadership structures and middle management level have been successful at bridging the gap remains unclear. The aim of this project is to provide a better understanding of clinical leadership and the conditions of successful bridging of logics in healthcare organizations. The project will systematically assess the clinical leadership models that have been applied to Norwegian hospitals and explore the new middle management level that has been introduced. The project could evidently result in a new leadership model that is better suited to bridge the gap between top management and the clinical level. Three so-called in-between leadership models that have been expected to improve the managerial gaps of health care organizations, clinical governance, communicative management and hybrid management, are theoretically discussed. The role of the middle manager and her or his personal characteristics is also discussed.

Metode

Material and methods: The project will apply in-depth observations and interviews to investigate whether the new leadership models and the new level of leaders are actually bridging the gap between the top management and the clinical level. A maximum of 40 clinical leaders/head of departments will be selected for interviews, based on their connection to hospital, department and gender.Time schedule: Four years have been allocated to the completion of the doctoral thesis, including 25% obligatory teaching.
