Trust and Innovation in the face of power differentials

Abstract The aim of this theoretical paper is to explore the relationship between equity and trust in cocreation and innovation in settings where there are marked power differentials between cocreators. We begin by framing innovation as an outcome, as well as process, in the generation of social capital. Trust is an essential component of social capital and we differentiate between interpersonal and generalised trust in our discussion of how these may influence innovation. We then draw on the underpinnings of the contact hypothesis, considering the role, especially of the contact condition of equity, to the ability of a group to cocreate. We explore how this can unfold in situations where power dynamics are a central feature. As illustrative cases we explore first the COLAB model of work transformation. The COLAB project aimed to develop a Model of Workplace Innovation suited for the Criminal Justice Context. It is a model based on the Change Laboratory Method but informed by other approaches including codesign and activity clinic approaches. The model hinges on facilitating good relations within a safe innovation space, important in this high security and potentially volatile environment. This environment lends itself to power differentials between different professional groups as well as between prison officers and prisoners. This paper builds theoretically on the management of the affective or relational aspects of the COLAB model as an Innovation Space. It spells out the challenges to the development of this safe space: this includes formal prison rules limiting the freedom of inmates to participate in the intervention re-enforcing their lower status. Informal rules imposed by fellow prisoners themselves also demand that prisoners keep a distance from officers that limits their ability to participate. External work and peer-pressure amongst employees can do the same. These challenges may lead to strong resistance amongst participants to the intervention sessions and the innovation process. This paper, explores how the COLAB model might better provide the structures for a safe innovation space in future implementations through building explicitly levels of trust and confidence between participants in a process of social infra structuring suited for this prison environment We explore second the COLAB consortium itself as an arena of cocreation and innovation and explore how conditions of contact in international intersector research consortia can be manipulated to maximise trust as a key dimension of the social capital and innovation these consortia generate. Inequities in status and power between practice and academia are a feature here. Lastly, we touch on the added dimensions international, especially African-European collaborations, bring to the fore and the implications of a decolonialisaton approach to building trust and promoting innovation in these settings. Through examination of innovation and trust building in these three settings, where power differentials are central, we propose ways forward and recommendations of how equity and trust may enhance innovation and cocreation in similar settings.
